Ethical Leadership in the Digital Era: Human Mediation of Digital Performance Metrics in Educational Personnel Evaluation

Abstract

The increasing use of digital metric-based performance evaluation systems in educational management has raised concerns about the ethical and human dimensions of personnel assessment. This study examines the role of ethical leadership in mediating the use of digital performance metrics in the evaluation of educational personnel. Employing a qualitative case study design, the study involved four participants, including school leadership and educators, in a pesantren-based Satuan Pendidikan Muadalah (SPM) in Indonesia, with the institution anonymized to ensure confidentiality. Data were collected through in-depth interviews, participant observations, and reflective document analysis, and were validated through data triangulation and analyzed using an interactive thematic analysis approach. The findings indicate that rigid application of digital metrics may produce context-insensitive evaluations by reducing complex professional responsibilities and forms of spiritual service to quantifiable indicators. Participants also associated such practices with perceptions of procedural injustice, reduced motivation, and diminished emotional well-being. Ethical leadership emerged as a critical mediating mechanism through which transparency, fairness, accountability, and human-centered empathy were incorporated into data-informed evaluation processes. Rather than treating digital metrics as definitive representations of professional performance, leaders engaged in qualitative verification, contextual interpretation, and dialogic clarification before making evaluative decisions. The study contributes to the literature by identifying human mediation of digital performance metrics as a context-sensitive leadership mechanism within a values-based Islamic educational ecosystem. Drawing on the case findings, the study proposes an Integrated Ethical Leadership Framework grounded in a human-in-the-loop evaluation of digital metrics approach. The framework positions digital metrics as decision-support information rather than autonomous determinants of evaluation and offers an operational basis for educational leaders and policymakers seeking to strengthen digital evaluation practices while preserving professional dignity and educators’ psychosocial well-being.
